Mentoring a Colleague Through a First Question
The idea
The technique: mentor a sceptical colleague through a first evidence-based practice question, working alongside them rather than teaching at them.
In practice
A senior nurse with twenty years on the unit is openly unconvinced. The mentor's task is not to deliver knowledge, because the barrier is not a knowledge deficit — years of teaching produced no uptake until mentorship was added, which is the finding the whole mentor role rests on. Beliefs are the lever. The mentor starts from something this colleague already finds irritating rather than from a topic, because a question the colleague owns is the only one they will pursue. The PICOT is built together and the search is run together, at the colleague's pace, on the colleague's question. Emotional intelligence does the work that instruction cannot: self-awareness about the mentor's own impatience, social awareness of what scepticism is protecting, and relationship management when the first search returns nothing useful. The mentor is a strategist rather than a teacher — planning, implementing and monitoring, and evaluating the mentoring role itself. What is produced is not a completed project. It is a colleague who has asked one question properly and knows they can do it again, and who is now the most credible advocate on the unit precisely because they started out unconvinced. That conversion is worth more than a completed project, and it is what a critical mass is built from.
Where people slip
A mentor is not a teacher, mentoring is not goodwill, and the right person alone is not enough. A capable mentor appointed into a setting with no time, no evidence access and no accountability will fail, and the failure will be attributed to them rather than to the setting.
